Abstract:OBJECTIVE The main purpose of this paper is to learn about the basic situation of the rural doctors team in Shandong Province, and to make a systematic study of its stability, so as to provide basic reference for the formulation and improvement of the primary health manpower policy at the later stage.METHODS Stratified cluster random sampling method was used in a cross-sectional survey of 18 township hospitals and 1037 rural doctors were investigated in 6 cities in Shandong province. A total of 1160 questionnaires were issued and 1070 questionnaires were recovered, among which 1055 were valid, and the effective rate was 98.60%. Then the rank sum test was used to analyze the stability of rural doctors' turnover intention and job opportunity in different dimensions. RESULTS (1)The number of rural doctors had a downward trend that surveyed nearly 5 years, fell from 1351 in 2011 to 1142 in 2015, a decrease of 15.47%; The inflow and outflow of rural doctors was imbalance, outflow and inflow ratio increased from 0.7:1 in 2011 to 24.6:1.(2)The potential stability of rural doctors was poor. Among them, there were 319 people (30.76%) with weaker stability, and 179 people(17.26%)with weak stability. The turnover intention and job opportunity of rural doctors had an important influence on the stability of their team. CONCLUSION The current situation of the development about rural doctors in Shandong province was not optimistic, the number of doctors in rural areas showed a downward trend and poor stability. The inflow and outflow of rural doctors was serious imbalance. At the same time, few people were willing to join the rural doctors and the turnover intention was high among rural doctors.
